Praktik Sumber Daya Manusia Berkelanjutan: A Systematic Literature Review

ABSTRAKPraktik Sustainable human resource management (SHRM) menunjukkan peningkatan penelitian yang signifikan, terutama selama dekade terakhir; namun, masih terdapat kesenjangan konseptual dan praktis. Studi ini bertujuan untuk memperdalam pemahaman mengenai fenomena tersebut melalui pendekatan Systematic Literature Review (SLR) dengan menggunakan metode PRISMA yang didukung oleh alat bantu Rayyan, VOSviewer, dan Mendeley. Pencarian difokuskan pada artikel jurnal terakreditasi yang diterbitkan antara tahun 2015 hingga 2025. Dari 399 artikel yang ditinjau, 16 artikel memenuhi kriteria inklusi. Hasil analisis menunjukkan bahwa praktik SHRM memiliki implikasi yang substansial terhadap kinerja lingkungan, perilaku karyawan, inovasi, rekrutmen dan seleksi, serta pengembangan dan pelatihan sumber daya manusia. Praktik-praktik tersebut tidak hanya meningkatkan kinerja individu karyawan tetapi juga memperkuat keberlanjutan organisasi melalui budaya kerja yang adaptif dan inklusif. Hubungan organisasi dengan pemangku kepentingan serta tekanan institusional merupakan faktor krusial yang memengaruhi efektivitas implementasi SHRM. Selain itu, mediasi melalui manajemen pengetahuan dan work engagement berkontribusi terhadap peningkatan kinerja organisasi. Artikel-artikel yang ditinjau juga menyoroti pentingnya komitmen manajerial untuk menghindari risiko greenwashing serta menghadapi tantangan terkait pekerjaan yang tidak stabil (precarious employment). Oleh karena itu, Sustainable HRM berperan sebagai strategi penting dalam mendorong transformasi organisasi menuju keberlanjutan yang holistik, sejalan secara efektif dan berkelanjutan dengan pencapaian Sustainable Development Goals (SDGs). Penelitian ini mengisi kesenjangan dalam literatur dan memberikan panduan praktis bagi pengembangan sumber daya manusia berkelanjutan pada berbagai sektor industri.

ABSTRACT
Sustainable human resource management (SHRM) practices have shown a significant increase in research attention, especially over the last decade; however, conceptual and practical gaps remain. This study aims to deepen the understanding of this phenomenon through a Systematic Literature Review (SLR) employing the PRISMA method, supported by Rayyan, VOSviewer, and Mendeley tools. The search focused on accredited journal articles published between 2015 and 2025. Out of 399 reviewed articles, 16 met the inclusion criteria. The analysis reveals that SHRM practices have substantial implications for environmental performance, employee behavior, innovation, recruitment and selection, as well as human resource development and training. These practices not only enhance individual employee performance but also strengthen organizational sustainability through adaptive and inclusive work cultures. Organizational relationships with stakeholders and institutional pressures are critical factors influencing the effectiveness of SHRM implementation. Moreover, mediation through knowledge management and work engagement contributes to improved organizational performance. The reviewed articles also highlight the importance of managerial commitment to avoiding greenwashing risks and addressing precarious employment challenges. Therefore, Sustainable HRM serves as a crucial strategy for driving organizational transformation toward holistic sustainability, aligning effectively and sustainably with the achievement of the Sustainable Development Goals (SDGs). This study fills a gap in the literature and provides practical guidance for developing Sustainable human resources across various industrial sectors.
